一、激励政策体系搭建与迭代 1. 结合公司年度、季度商业化业绩目标、业务形态（商家类型/KA/中小客户），配合BI设计全套销售目标。 2. 跟踪行业头部竞品激励机制，结合业务增速、市场环境、成本阈值，定期迭代政策模型。 3. 针对业务特殊场景（大促节点、新业务拓新、存量续约、增购续费、亏损品类补量），输出专项短期激励方案，保障阶段性业务目标落地。 二、政策落地、核算与全流程管控 1. 输出标准化的激励核算规则、计算公式、落地SOP，联动数据、财务、业务完成月度/季度/年度佣金、专项激励的精准核算，保障零差错、准时落地。 2. 搭建激励政策台账、规则手册、答疑知识库，统筹全销售团队政策宣导、培训、答疑，确保全员清晰知晓激励规则，统一业务执行标准。 3. 负责激励全流程合规管控，排查政策漏洞，及时优化政策规则。 三、数据复盘与策略优化 1. 基于BI数据、销售业绩数据、人效数据、成本数据，定期开展激励政策复盘，分析政策对业绩达成、人均产能、新人留存、高销稳定性的影响。 2. 精准定位政策问题：如低产能躺平、高激励边际递减、梯队收入失衡、成本超标等问题，输出复盘报告与优化方案，快速迭代规则。 3. 建立数据监控体系，实时跟踪激励成本率、、政策渗透率、异常数据波动，提前预警业务风险。 四、跨部门协同与项目推进 1. 联动商业化销售、财务、数据、法务、产研团队，推进激励系统配置、规则上线、数据口径统一，推动激励核算自动化、系统化，减少人工成本。 2. 承接业务侧激励需求，快速响应团队痛点，平衡业务增长需求与公司成本合规要求，输出可落地、可复盘、可管控的解决方案

1. 5年以上头部互联网商业化销售管理、销售策略、经营分析相关经验，熟悉广告商业化、电商销售体系优先，有字节、阿里商业化销管经验优先。 2. 精通销售激励体系搭建，具备从0到1商家激励政策的完整经验，能够独立输出方案、落地复盘、迭代优化。 3. 具备极强的数据思维，熟练使用Excel函数、BI工具，可独立完成数据拆解、成本测算、政策收益评估，能够用数据支撑策略决策。 4. 熟悉商业化销售全业务链路，精通激励合规、风控管控，具备政策风险识别与漏洞优化能力。 5. 逻辑清晰、抗压能力强，能够适配业务高速迭代节奏，具备优秀的跨部门沟通、需求拆解、项目推进能力。 6. 本科及以上学历，有商业化策略、销售管理相关从业背景优先
